Case Study:

“You’ve Been Nailed” is a chain of salons offering pedicures, manicures, gel and acrylic nails, waxing and spray tans, mainly to female customers. It operates on a no-booking system, whereby customers can walk in and be dealt with, straight away. However, for large groups, like wedding parties, it will take reservations.

The mission of the company is to deliver superior nail expertise at affordable prices

It started in 2012 with one salon in St Lukes Mall and now has seven (7) salons in most of the major shopping malls in Auckland. As part of its growth strategy, the company is planning to open salons in Hamilton and Whangarei. The staff, who are known as Nailers, use only top quality nail polishes and are well known for being very competent and innovative in nail art. APMGNZ633 Assignment 2- HRM

The head office and training facility of You’ve Been Nailed is situated in Ellerslie, Auckland. All the Nailers are trained at the Ellerslie facility to ensure that they understand the importance of hygiene, are trained in nail art and are fully conversant with nail care, waxing and spray tans.

The company’s corporate strategy is for continued growth, however, it is currently operating in difficult and challenging market conditions as competitors follow its formula.

You’ve Been Nailed has the following company values:

  • Excellent customer service
  • On-going training programmes for all staff
  • Competitive reward systems
  • Results-oriented
  • Team work
  • Attention to detail
  • Innovation
  • Respect for minority groups/diversity
  • Highly competitive in the markets it serves

You’ve Been Nailed. Up until now, the functions of human resource management were carried out by each Salon Manager in conjunction with the owner, at the Ellerslie Head Office. However, with its increased growth, You’ve Been Nailed recognises that it needs a specialist Human Resources person, hence, the appointment of you to this role. Assisting you in the human resources functions is Jacinda, who trains all the new staff in nail art and other functions necessary for their roles and Pene who assists in recruitment and selection.

Your philosophy, as Human Resources Manager, is to find and employ the best people to fill vacant job positions in all of its salons. This philosophy is even more important as You’ve Been Nailed moves to be more innovative in some of its services in order to gain more customers, save on costs and improve its market share in the New Zealand nail care industry.

In this role, you are continually working hard to convince the owner and Salon Managers about how important human resource management is, and without it the nail salons would not be competitive in the industry they serve.

Over recent times Human Resources as a discipline has been revolutionised worldwide and the Human Resource Department, with you as its Manager, wants to be recognised as an important and strategic part of You’ve Been Nailed’s future. APMGNZ633 Assignment 2- HRM

SCENARIO

You’ve Been Nailed is opening a mega-store in Newmarket and needs to recruit a Salon Manager as well as 10 Nailers. After advertising the role of Salon Manager, you have received 50 replies from candidates. After sorting through the resumes, you have decided to interview 10 candidates for the role.

The major duties of a Salon Manager include

  • Oversight of facility operations, ensuring that customers are satisfied
  • Managing employees’ schedules and performance
  • Interviewing, hiring, on-the-job training, promoting and supervising employees
  • Ensuring that customer service needs are met
  • Overseeing salon conditions in terms of appearance, cleanliness and safety
  • Ensuring all supply inventories are stocked
  • Banking, budgeting and other financial issues to ensure that a profit is made

When interviewing candidates, you want to assess if and how the candidates are able to demonstrate the values of You’ve Been Nailed. You are looking for staff that fit the company values and culture as well as fitting the job requirements and responsibilities. The “Big Five” personality characteristics are important to the company too.

In the past, You’ve Been Nailed has used panel interviews, structured and unstructured interviews and work sample testing as their selection techniques.

QUESTION 1  57 marks

1. Using the information outlined above in the scenario:

  • Describe the three (3) selection techniques used by You’ve Been Nailed
  • Provide two (2) advantages and two (2) disadvantages for each selection technique
  • Discuss and evaluate their suitability for hiring staff at You’ve Been Nailed.                                                                                     27 marks

2. Design an interview plan for the Salon Manager vacancy. 8 marks

3. List ten (10) relevant and appropriate behavioural or situational questions that you would ask of the candidates who are applying for the role of Salon Manager.

  • Five (5) of these questions need to relate to the “Big Five” personality characteristics.
  • Five (5) of these questions need to relate to the requirements and responsibilities of the job.  10 marks

 4. You need to conduct a pre-employment reference check on two (2) candidates who have been short-listed for the role of Salon Manager in the Newmarket branch of You’ve Been Nailed. List five (5) questions you could ask the candidates’ previous employers and justify why each of your five (5) questions is important in your reference checks. 10 marks.

(2 marks will be awarded for citing appropriate academic sources for this learning outcome i.e. question 1).

After careful interviewing, you have hired the Salon Manager as well as hiring 10 Nailers for the Newmarket store.

QUESTION 2  10 marks

Prior to the opening of the Newmarket store, you need to have an induction programme for the new staff. Design an appropriate and relevant one-day induction programme that will be conducted at the Ellerslie head office for the 11 new staff that will help familiarise them with their job roles, responsibilities and organisational culture and that includes any other important induction components.

SCENARIO

You have become aware of a number of undesirable incidents at the You’ve Been Nailed store in Devonport. There have been a number of complaints about the newly hired staff who work there. The complaints are mainly related to customer service and include:

  • One Nailer called Jasmine ignores customers. When she is treating and painting customers’ nails, she uses vulgar language in front of the customers.
  • Another Nailer, Benita, regularly turns up for work late. Her manager has spoken to her about her tardiness, but Benita’s behaviour has not improved.
  • When a customer commented about the prices of the pedicures, another Nailer, Renee, replied “If you don’t like our prices, then go elsewhere!”
  • Another customer was over-charged for a pedicure/manicure combo. If a customer has both services, they receive a 10% discount. However, the customer was charged the full price for both services. Upon investigation, it was found that the Nailer had not known how to calculate the combo price on the cash register.

You have had some concerns about the profitability of the Devonport branch of You’ve Been Nailed for some time and have decided that all the staff at this branch need re-training.

QUESTION 3  (33 marks)

1. Describe one (1) method you could use to conduct a training needs analysis for the Nailers in the scenario above. 5 marks

2. Write four (4) clear measurable learning outcomes for a proposed training plan for the Nailers that relate to issues described in the scenario above. 8 marks

  • Your training plan should include two (2) appropriate and relevant training methods that could be used to address these four (4) learning outcomes.   10 marks

4. Design a feedback training evaluation form that the Devonport Salon Manager could use to assess if the training has been successful for the Devonport Nailers, taking into account the learning outcomes you wrote in question 3b. 8 marks
